4.4. Tutkimuksen johtopäätökset ja käytännön suositukset
Tämä tutkimus antoi arvokasta ja uutta tietoa työn ponnistuksista, palkkioista ja ylisitoutumisesta, sekä näiden suhteesta työn imuun, työn merkityksellisyyteen ja osaamisvaatimuksiin liittyvään affektiiviseen hyvinvointiin. Tutkimus tuki myös aikaisempia tutkimustuloksia, missä matala ERI-ratio sekä vähäinen ylisitoutuminen on yhteydessä parempaan hyvinvointiin (Feldt ym., 2013, Lau, 2008). Samalla tutkimus tuki myös Siegristin (1996) interaktiohypoteesia, jonka mukaan korkea ERI-ratio yhdistettynä korkeaan ylisitoutumiseen vaikuttaa negatiivisesti henkilön hyvinvointiin. Tämän tutkimus antoi myös lisätietoa henkilösuuntautuneelle tutkimuskentälle ja osoitti varsinkin
35 palkkioiden vaikutuksen työstä koettuun hyvinvointiin.
Mediatyöntekijät selvästikin ponnistelevat töissään paljon ja osa vahvasti ylisitoutuu työhönsä. Silti mediatyöntekijät kokevat saavansa hyvin palkkioita, mikä parantaa työntekijöiden hyvinvointia. Mediatyöntekijöiden kohdalla työnantajien olisikin erityisen tärkeää varmistaa, että he saisivat työssään ponnistelujaan vastaavia palkkioita. Lisäksi media-alan työntekijöille suoritettavissa työhyvinvoinnin interventioissa tulisi huomioida mediatyöntekijöiden mahdollinen taipumus ylisitoutua työhönsä, ja sen aiheuttama riski mediatyöntekijän voimavarojaan suurempaan ponnisteluun. Tutkimuksen tulokset ovat myös yleistettävissä sellaisten muiden alojen työntekijöihin, jotka työskentelevät media-alan kaltaisissa työoloissa, kuten asiantuntija- ja tietotyössä, luovan työn aloilla sekä ammatinharjoittajina. Tutkimuksen tulokset auttavat ymmärtämään työntekijöiden kokemia ponnisteluiden ja palkkioiden tasapainoa, ja kuinka tärkeää on pitää huolta työntekijöiden riittävistä voimavaroista.
